Culture Change and Performance improvement in a Public Sector Organisation

Connect was asked to provide coaching for a number of senior managers (Heads of Departments) in a Local Government Organisation to introduce a more pro-active, positive thinking culture change within the organisation. The aim was to improve performance to meet Central Government targets and Community expectations.

One initiative of the CEO was to give opportunities to qualified managers who exhibited the right attitude and who could champion the new culture, as well as develop levels of competence that would increase efficiency and standards of delivery. One such manager was a young woman in her late 30's who was seconded to a role with responsibility for 200 staff mainly male and many having set views about women and work practices. The manager was given a number of sessions of coaching by one of Connect's accredited executive coaches

The Task

The first task of the coach was to help the manager to gain confidence in her new position and to be able to present herself to the workforce through a series of presentation meetings. As she progressed in the role there would be the opportunity to apply for a permanent position on a higher grade. The coach was therefore involved in "grooming" her to become a director.

The Actions

The coach was able to help the manager to gain confidence by reinforcing her substantial experience and achievements. As preparation for the presentations to her staff outlining her strategy and leadership style, which demanded people follow her or get left behind, the coach helped her to use persuasive language and assume a positive "psychological posture".

In further coaching sessions the manager was supported and challenged on leadership and operational issues and then encouraged to apply for the position of Assistant Director of the department, She was then coached in her interview style and specifics pertaining to the new role.

The Results

The approach taken resulted in the manager gaining the buy-in of the majority of her staff to her ideas and leadership approach (there was inevitably some fall-out of the old guard members of staff).The department was re-structured to become more efficient and increase delivery standards. The manager also secured the permanent role of Assistant Director of the Department after only six months in the temporary role.

The performance improvement was verified by an external assessment body, alongside of which the organisation achieved the highest award in its Government sector for continuous improvement. The change in culture brought about a much more developmental approach, which was reflected throughout the organisation.

The Task

An Associate Director of a large property development company was young and talented but seemingly unaware of his impact on others. Our brief was to develop his interpersonal and leadership skills to increase his credibility and be fully supported by his team

The Actions

Firstly by exploring his core values he became aware of the motivational drivers that he could draw upon to achieve his objectives. By developing his emotional intelligence he also became more aware of his leadership style and the impact this was having on his team and other stakeholders. We were then able to concentrate on ways of developing effective working relationships. By using challenging and insightful questioning and NLP techniques we moved him through the details of day to day operational issues and enabled him to create and clarify his vision of the future. He was then able to share the bigger picture with his team and develop it further with them.

The Results

The transformation during the programme was to see him become more confident and trusting of his team. He was able to support his team to fully develop their potential which resulted in them contributing more effectively to the overall running of the operation.

Due to the exceptional performance of his team they won a high value contract against very strong competition.
